dc.description.abstract随着企业的发展,用工机制逐多样化发展起来。劳务派遣这一用工形式被广 泛的运用,具有以下两方面的优势:一、具有更高的专业技能,更好的服务用工 单位;二、还可以灵活的用工,减少用工单位的劳动力成本。整个煤炭市场环境 开始疲软,因此煤炭企业选择使用劳动派遣制员工的方式减少人力成本,那么对 于这类型企业,如何有效的规避员工工作不安全感的问题呢? 本研究从A 煤业公司的派遣制员工为研究对象,从而探讨了煤炭行业派遣制 用工形式对工作不安全感的预测作用及影响条件。本论文中,选择发放问卷方式, 调查A 煤业公司的派遣员工,最终发放和回收的问卷分别为400 份和313 份。通 过数据验证和分析理论假设。所得出了以下研究结论。第一,对于工作不安全感 而言,派遣制产生了正面的影响。第二,组织职业生涯管理调节变量在派遣制用 工形式-工作不安全感之间具有中介作用,本研究的结果丰富了派遣制员工工作 不安全感的来源与构成en_US

dc.description.other-abstractWith the development of enterprises, the employment mechanism has been diversified. Labor dispatch is widely used as a form of employment, which has the following two advantages: 1) it has higher professional skills and better service to the employing units; 2) it can also be flexible employment and reduce the labor cost of the employing unit. The whole coal market environment began to weaken; therefore, coal enterprises choose to use the labor dispatch system to reduce the labor cost; consequently, for this type of enterprises, what are the effective ways to avoid problems of job insecurity in this process? This study selected the dispatched employees of a coal company as the research object, and then discusses the predictive effects and influencing conditions of the form of dispatched employees on job insecurity in coal industry. In this study, the questionnaires were used to survey a coal company's dispatched labors. Finally, 400 and 313 sets of questionnaires were returned. Through data validation and analysis of theoretical assumptions. The conclusions are as follows. First, the dispatch system has a positive impact on job insecurity. Secondly, the moderating variables of organizational career management play a mediating role between the form of dispatched employment and job insecurity. The results of this study enrich the sources and components of job insecurity of dispatched employeesen_US
