Abstract: In today's social environment, if an enterprise wants to continue to develop, it is inseparable from efficient and agile change and management capabilities. A large part of the existing research on organizational change focuses on the macro level of change. The key to whether organizational change can be successful lies in employees’ willingness to respond positively. Since the beginning of the 21st century, the focus of relevant research should shift from the macro level to the individual, micro level. Based on Social Exchange Theory and Conservation of Resources Theory, this study selected employees in a transitional period as the research object. Through a questionnaire survey, 311 valid responses were collected, and the impact path of organizational change cognition on employee work engagement was analyzed. After using SPSS 26.0 and AMOS 26.0 statistical software for data processing and hypothesis verification, the following findings were obtained: 1) organizational change perception has a positive impact on employee work engagement; 2) organizational change perception has a positive impact on employee psychological contract; 3) employee psychological contract has a positive impact on employee work engagement; 4) employees' cognition of organizational change will significantly improve their work engagement through the mediating variable of psychological contract; and 5) organizational support can strengthen the positive impact of change perception on work engagement and play a positive regulatory role. Based on the above results, this study further proposes managerial implications
metadata.dc.description.other-abstract: 在当今社会环境下,要想企业的发展能够持续下去,离不开高效敏捷的变革 与管理能力。已有对组织变革的研究中很大一部分关注于变革的宏观层面,组织 变革能否成功,关键在于员工是否积极响应。进入21 世纪后,相关研究重心应 从宏观层面转向个体微观层面。本研究以社会交换理论和资源保存理论为基础, 选取处于转型期的企业员工作为研究对象,通过问卷调研收集到311 份有效样本, 重点分析了组织变革认知对员工工作投入的影响路径。采用SPSS 26.0 和Amos 26.0 统计软件进行数据处理与假设验证后,主要得出以下发现:1)组织变革感 知正向影响员工工作投入;2)组织变革感知正向影响员工心理契约;3)员工心 理契约正向影响员工工作投入;4)员工对组织变革的认知会通过心理契约这一 中介变量,显著提升其工作投入水平;5)组织支持感能够强化变革感知对工作 投入的积极影响,起到正向调节作用。并基于以上结果,本研究进一步得出管理 启示
